Abstract
Purpose: This paper investigates the multifaceted barriers to digitalization of the HRM and explores the paradoxes that arise between technological advancement and organizational culture.
Design/methodology/approach: Based on semi-structured interviews with HR directors from manufacturing firms, this qualitative inquiry employs thematic analysis to identify recurring themes and construct a typology of integration barriers. The Critical Incident Technique (CIT) anchors narratives in real events, while thematic analysis enables abstraction across cases of digitalization of the HRM.
Findings: The findings reveal three critical areas related to (1) organizational resistance rooted in cultural inertia, (2) misalignment between digital strategy and HR processes, and (3) deficiencies in digital competencies across workforce levels. Furthermore, the paper introduces a strategic framework to guide ICT implementation by aligning digital skill development with talent management initiatives. By illuminating the underexplored paradoxes of digital HRM, this paper contributes to both theoretical understanding and practical approaches to fostering digital resilience in the manufacturing sector.
Research limitations/implications: The paper is context-bound and may not be generalizable across sectors. Although purposefully selected for depth, the sample included only HR directors in large manufacturing firms. As a result, the findings may not be generalizable to small and medium-sized enterprises (SMEs) or other industries.
Originality/value: The originality of the paper is reflected in a categorization of barriers in digital transformation, which emphasizes different strategies to approach barriers due to the areas involved concerning individual person, organizational digital strategy, external environment, and historical setting. The paper highlights the importance of a digital strategy and framework for the strategic digitalization of HRM.
Abstrakt
Cel: artykuł analizuje wieloaspektowe bariery w cyfryzacji zarządzania zasobami ludzkimi oraz bada paradoksy pojawiające się na styku postępu technologicznego i kultury organizacyjnej.
Projekt/metodologia/podejście: badanie jakościowe, oparte na wywiadach częściowo ustrukturyzowanych z dyrektorami ds. HR z przedsiębiorstw produkcyjnych, wykorzystuje analizę tematyczną w celu zidentyfikowania powtarzających się motywów i osadzenia ich w typologii barier integracyjnych. Zastosowanie metody zdarzeń krytycznych (CIT) pozwala na zakorzenienie narracji w rzeczywistych sytuacjach, podczas gdy analiza tematyczna umożliwia abstrakcję wniosków na poziomie różnych przypadków cyfryzacji ZZL.
Wyniki: wyniki badania wskazują na trzy kluczowe obszary problemowe związane z: (1) oporem organizacyjnym wynikającym z inercji kulturowej; (2) brakiem spójności między strategią cyfrową a procesami HR oraz (3) niedoborem kompetencji cyfrowych na różnych szczeblach struktury zatrudnienia. Ponadto w artykule przedstawiono ramy strategiczne ułatwiające wdrażanie technologii informacyjno-komunikacyjnych (ICT) poprzez powiązanie rozwoju umiejętności cyfrowych z inicjatywami z zakresu zarządzania talentami. Naświetlając mało zbadane dotąd paradoksy cyfrowego ZZL, niniejsze opracowanie wnosi wkład zarówno w podbudowę teoretyczną, jak i praktyczne podejście do budowania odporności cyfrowej (ang. digital resilience) w sektorze produkcyjnym.
Ograniczenia badania/implikacje: artykuł jest osadzony w konkretnym kontekście, stąd wnioski mogą nie mieć charakteru uniwersalnego dla innych sektorów. Próba badawcza, choć dobrana celowo pod kątem głębi analizy, objęła wyłącznie dyrektorów ds. HR w dużych przedsiębiorstwach produkcyjnych. W rezultacie wyniki mogą nie przekładać się bezpośrednio na sektor małych i średnich przedsiębiorstw (MŚP) lub inne gałęzie przemysłu.
Oryginalność/wartość: oryginalność artykułu wyraża się w kategoryzacji barier transformacji cyfrowej, która wskazuje na zróżnicowane strategie radzenia sobie z przeszkodami w zależności od obszaru, którego dotyczą: jednostki, organizacyjnej strategii cyfrowej, otoczenia zewnętrznego oraz uwarunkowań historycznych. Artykuł podkreśla znaczenie strategii cyfrowej i ram strukturalnych dla strategicznej cyfryzacji obszaru ZZL.
